According to an article by Heather McCullough on the Society 54 blog, leadership transitions often catch law firms off guard, especially when senior business professionals depart without a long-term plan in place. 

While attorney retirements receive significant attention, firms frequently overlook succession planning for operational executives whose departures can disrupt continuity just as deeply. McCullough argues that treating succession as a process rather than an event reduces strain on teams, protects institutional knowledge, and creates room for deliberate leadership development.

A five-year runway gives firms enough time to prepare successors, expand their visibility, and gradually reassign responsibilities. McCullough notes that potential successors often show themselves through informal leadership, and once identified, they should be given meaningful opportunities to demonstrate judgment in front of partners and executive committees. As she explains, transitions falter when decision-making is overly centralized; distributing noncritical responsibilities during the final years strengthens both confidence and continuity.

Early, confident framing of an impending transition should be communicated so the firm understands it as a strategic choice rather than a withdrawal. Clarity about ongoing contributions helps avoid premature sidelining, and transparent firmwide communication, ideally beginning three years out, reduces uncertainty. A final strategic project, jointly executed with the successor, can anchor the transition and leave a lasting contribution aligned with firm priorities.

McCullough advises managing partners to view succession planning as a core business discipline. Early planning supports firm stability, strengthens future leadership, and offers seasoned professionals the space to move into their next chapter with purpose rather than urgency.
