Law firms have long hesitated to invest in associate development, fearing empowered young lawyers would leave, taking clients with them. However, according to an Attorney at Work article by Wendy Merrill, this reluctance has contributed to high attrition rates and a growing talent crisis. 

Merrill says that today’s associates expect investment in their professional growth, valuing it as much as, if not more than, high salaries or prestigious titles. As firms struggle with retention, it has become clear that financial incentives alone are insufficient to keep lawyers engaged.

Post-pandemic, small and midsize firms have thrived, many with more work than they can handle. While BigLaw firms cycle through aggressive hiring and layoffs, midsize firms have realized that developing internal talent is a more sustainable path to stability. The most effective law firm retention strategy is a proactive approach that fosters engagement and professional growth. This means investing in training, establishing mentorship structures, encouraging a sense of community, and helping associates set and achieve meaningful career goals.

First, Merrill says firms should offer structured development programs to teach leadership, client management, and the business of law, all critical skills not covered in law school. Second, pairing associates with internal sponsors who champion their careers can significantly boost engagement. Third, fostering a strong sense of community through firm events and shared initiatives improves workplace satisfaction. Finally, guiding associates in setting personal and professional goals gives them greater control over their careers.

Law firms that prioritize associate development by investing in training, establishing mentorship structures, encouraging a sense of community, and helping associates set and achieve meaningful career goals will see stronger retention, increased loyalty, and greater long-term success. Additionally, a firm that invests in its people earns a reputation as an employer of choice, not only keeping its best talent but attracting future leaders as well.
